ok so lets get my guy lets get one thing straight my guy .. sure ichigo is on the level of an ordinary lieutenant (like kenpachi said) but that doesn't me he can beat every lieutenant .. he barely beat renji and they fought twice .. also Byakuya is not really an asshole he's just one of those characters that goes by the book but you'll eventually learn to like his character and the reason why the lieutenants and the captains weren't reacting to aizen's death like any normal person would is because they are very disciplined even when it comes to situations like that it is important for them to stay calm, assess and investigate the situation rather over reacting
